Remember the mindless reprieve of filing open enrollment paperwork, organizing survey responses or writing routine employment verification letters? These tasks were never particularly thrilling, but they served an important psychological purpose: They were the “brain breaks” of HR’s corporate workday.
Today, artificial intelligence (AI) can organize data and write drafts in seconds, stripping away the productive downtime that allows your mind to take a break between more complex tasks and decisions. What remains is a workday full of high-intensity tasks without the natural breather that simple tasks once provided. In short, the time AI saves you isn’t spent resting — it’s spent thinking harder, leaving you more mentally drained by the end of the day.
This phenomenon isn’t just in your head — it’s backed by research. A February 2026 Harvard Business Review (HBR) study found that AI tools don’t actually shrink workloads; they intensify them. The researchers noted that using AI often results in working at a faster pace, taking on a broader scope of tasks and working longer hours. AI doesn’t necessarily make HR work easier, just denser, faster and, ultimately, more mentally exhausting. Understanding this shift in the workday and how to support it is essential for HR leaders who want to protect their teams from burnout and build a sustainable strategy.

The Death of the ‘Brain Break’
Historically, a typical HR workday followed a rhythm of alternating mental demands: high-cognitive/high-emotion tasks with low-cognitive/low-emotion tasks. For example, a day might include handling a complex employee grievance or restructuring a team (high cognitive and emotion) with formatting job descriptions or logging benefits enrollments (low cognitive). This gave the brain a natural cadence of rest and recovery throughout the day.
When you automate those easier tasks, however, you eliminate that recovery period and replace it with back-to-back complex judgment calls, strategic decisions and difficult conversations. The workday becomes 100% heavy lifting. This heavier cognitive load can lead to burnout, as echoed in a 2026 Sage survey, which found that 52% of HR and payroll professionals feel a sense of burnout, and 78% feel more stretched than they did two years ago.
Drivers of Intensified Work
The HBR study found three main drivers of intensified work due to AI adoption.
- Task expansion. As automated tasks make room for more tasks and new responsibilities, an HR role (or any role) can begin to expand at an accelerated pace. AI often lowers the barrier to learning a new skill, such as performing an internal equity audit; the HR person uploads the data, but the AI software performs the statistical audit, which traditionally would have taken some time to learn. This may initially feel quite empowering and highly productive, but the HBR survey found that over time this “workload creep” can lead to cognitive fatigue, burnout and weakened decision-making. While AI software performs the more routine tasks, the human is now responsible for overseeing the AI’s work. If expertise is low, the HR worker must play catch-up and may feel less confident auditing work they don’t fully understand. Even when serving as an expert in the functional area, checking AI work for bias, accuracy and tone takes more mental attention than routine execution.
- Blurred work-life boundaries. Since generative AI removes the intimidation of a blank page and can jump at the receipt of a prompt, some workers were firing off prompts during formerly quiet times (e.g., right before lunch or before leaving for the day), which only delayed their departure while they waited to read the reply. Since the conversational nature makes work seem like chatting with a coworker, these tasks tend to bleed into evenings and weekends. Over time, this leads to fewer or shorter natural pauses in the workday and out-of-balance work-life boundaries.
- Multitasking and continuous switching. Along with task expansion, using multiple AI technologies throughout the day for these varied tasks can lead to multitasking overload. Since our brains generally cannot truly multitask and instead switch quickly between tasks, this “switching cost” can reduce productivity by as much as 40%. Unsurprisingly, this can cause continuous cognitive switching and mental fatigue, even when the work feels productive in the moment. (A June 2026 study from Georgetown University made a discovery that perhaps the brain can learn to multitask when certain tasks are repeated thousands of times over. That’s not easily done, but interesting.)
How to Combat AI Fatigue
HR leaders and managers should stay ahead of cognitive fatigue and realize short-term productivity gains may lead to workload creep, mental exhaustion, burnout and higher error rates. A recommended action is to create an “AI Practice” guide that establishes norms around AI use. This could include:
- Creating dedicated downtime. You need time to pause and break from the fast-paced environment you find yourself in. Recognize that six hours of high-cognitive or emotional work is equivalent to perhaps 10 hours of mixed administrative work.
- Redefining capacity. Adjust performance metrics and project timelines. Faster task output doesn’t mean you can take on work that is double or triple the scope and intensity.
- Staying connected. Make sure some time saved by AI goes to more human interaction, not packing more tasks onto your plate. Build relationships with internal customers and shareholders you didn’t have time for before.
